Insight Without Support Dissolves
You already know what overfunctioning looks like.
You could probably describe it right now — the way everything routes through you, the decisions you make because it's faster than explaining, the mental load you carry home at the end of a day that was supposed to end two hours earlier.
You've read the books. You've highlighted the passages. You may have even shared them with your team.
And still, when your board chair sends a terse email at 8pm, you're drafting a response before you've put the phone down.

The gap nobody talks about
There's a moment that happens in every good book, every honest podcast episode, every conference keynote that really lands. Something clicks. You feel seen, named, understood. You think: this is exactly what's been happening. Now I understand it.
And for a while, that understanding feels like progress.
But insight has a shelf life. Without something to anchor it — without practice, without repetition, without someone holding the pattern with you over time — it dissolves. Not because you weren't paying attention. Because that's simply what insight does when it lives only in your head.
Understanding why you overfunction doesn't interrupt the overfunctioning. Not in real time. Not when the stakes feel high and the old pattern is faster and more familiar than the new one.
What actually creates change
Change under pressure requires something different from understanding. It requires practice — specifically, practice in the conditions that trigger the pattern in the first place.
You can read about differentiation in a quiet moment on a Sunday morning and feel completely clear. And then Monday arrives, a staff member escalates something to you that wasn't yours to carry, and the clarity evaporates. Not because you forgot. Because knowing and doing are processed differently, and pressure collapses the distance between them.
This is why the leaders I work with who make real, lasting shifts aren't the ones who finally found the right framework. They're the ones who had somewhere to practice — someone who could hold the pattern steady with them while they tried something different, and then tried it again, and then tried it again under harder conditions.
Insight shows you the door. Sustained support is what gets you through it.
